Why High-D Leaders Lose Their Best People (And How to Stop)

You hit your targets. You move fast. You do not tolerate incompetence. And yet, every six months, your most reliable operator quietly hands in their resignation. You tell yourself they just couldn't handle the pace. You are lying to yourself. They could handle the pace. They could not handle the collateral damage.

High-D (Dominance) leaders are built for speed and results. They are the engine of a growing company. But when that engine runs without a governor, it burns out the people required to keep it running. You are not losing talent because the work is hard. You are losing talent because your delivery is exhausting.

What it looks like in a real room

You send a one-line email at 11:00 PM: "Fix the numbers on slide four." To you, this is efficient delegation. To your High-S employee, this is a crisis. They spend a sleepless night wondering if they are about to be fired. You walk in the next morning, completely unaware of the panic you caused, and wonder why the team seems tense.

The shadow side

The High-D shadow is blunt force trauma. You assume everyone processes stress the way you do, by shaking it off and moving to the next target. They do not. When you fail to provide context, praise, or structural safety, your team stops taking risks. They stop telling you the truth. They just execute the bare minimum to avoid your anger, and then they leave.

How to use it on purpose

You do not need to lower your standards. You need to add context. Before you send the critique, add one sentence of framing. "The pitch is strong overall. Just fix the numbers on slide four before the meeting." That five-second addition changes the email from a threat to a routine edit. Second, schedule praise. You will not remember to do it naturally, so put it on your calendar.

Why the mix matters

A High-D leader needs High-S and High-C operators to build the systems that sustain the growth. If you burn them out, you are left with a room full of other High-Ds, and the company will tear itself apart. When you learn to modulate your intensity, you keep the speed without losing the crew.
